The DEMANDS project supports the employability, adaptability, and social inclusion of workers formerly employed in coal-related sectors. Through innovative training tools and intercultural communication strategies, the project aims to help individuals thrive in new labor market conditions shaped by the European Green Deal.

Over the past months, the DEMANDS project has actively listened to the voices of two key groups: trainers and low-skilled (ex)workers. Through a comprehensive needs assessment, we gathered valuable insights into the communication challenges, learning preferences, and support needs that shape their daily realities.

One message stood out: intercultural communication skills are not optional but essential. In today’s increasingly diverse work environments, being able to connect, collaborate, and understand others across cultural and linguistic lines is critical for both employability and workplace harmony.

The results of the assessment are not just being acknowledged, they’re being put to work. DEMANDS is now developing tailored training content that directly addresses the challenges identified by trainers and learners alike.

For trainers, this means tools that help:

• Navigate multicultural classrooms
• Use practical and interactive methods (role plays, real-life case studies)
• Build inclusive, learner-centered environments

For workers, this means:

• Gaining confidence in their communication abilities
• Strengthening key skills like active listening, empathy, conflict resolution, and cultural self-awareness
• Accessing content in formats that suit their lives, learning styles, and career goals

Informed by the needs assessment, the DEMANDS Open Educational Platform (OEP) is being designed to offer more than just online lessons. It will be an interactive, supportive, and adaptive space for both learners and educators.

Key features will include:

• Blended learning options
• Interactive exercises and simulations grounded in real workplace scenarios
• Microcredentials and digital badges that validate skill development
• Custom learning pathways tailored to different professional roles and industries

This approach ensures that user experience, accessibility, and relevance remain at the core of the platform’s development, making it truly inclusive and future-proof.

One of the most consistent messages from respondents was that effective communication, especially intercultural communication, is no longer optional. In increasingly diverse workplaces, the ability to understand, adapt, and engage across cultural boundaries is seen as fundamental to building trust, reducing conflict, and improving collaboration. Workers emphasized that communication is more than exchanging information, it’s about empathy, clarity, and connection.

Participants identified several key barriers that affect communication and limit their learning opportunities:

• Unclear messaging and technical jargon that cause confusion
• One-size-fits-all training approaches that fail to meet their unique learning needs
• Lack of psychological safety, where workers feel hesitant to speak up or ask questions
• Cultural misunderstandings that lead to workplace friction

This feedback underscores the importance of moving away from generic training models and toward personalized, inclusive education.

The message is clear: workers are open, motivated, and ready to learn, but they need training that meets them where they are.

• Active listening
• Empathy and cultural awareness
• Conflict resolution
• Non-verbal and multilingual communication

Respondents highlighted a preference for practical, hands-on learning experiences, including:

• Role plays and simulations based on real workplace scenarios
• Group activities that encourage peer learning and collaboration
• Visual and interactive content that’s easy to follow, regardless of literacy level

Digital access, flexibility in timing, and language support were also listed as essential for making training truly accessible.

Ultimately, workers are looking for training that empowers, not overwhelms, them. They want to build confidence in their communication skills, adapt to diverse work environments, and feel valued as part of the energy transition.

This is more than skills development; it’s about inclusion, dignity, and growth.

A key takeaway from the assessment is that trainers view communication skills and intercultural competence as fundamental, not optional. In multicultural classrooms and diverse work environments, the ability to navigate language barriers, cultural norms, and social dynamics is essential. Trainers recognize this reality and are eager to enhance their own capacities to guide learners in developing these vital soft skills.

However, it’s not just about teaching communication, it’s about modelling it. Trainers want to create safe and respectful learning environments where all participants feel heard, valued, and supported.

Despite their commitment, trainers face numerous obstacles that can undermine effective teaching:

• Language and cultural differences that create misunderstanding
• Rigid institutional structures that limit flexibility
• Lack of digital tools or support for online and blended learning
• Limited time to develop or adapt materials tailored to diverse learners

These constraints highlight the urgent need for practical support, innovative tools, and modern pedagogical strategies.

The trainers we surveyed were clear in their preferences: they value experiential, learner-centered approaches. Methods like role-playing, scenario-based exercises, and real-life simulations help learners build communication skills that are both practical and transferable to the workplace.

There was also strong demand for digital upskilling, not just for learners, but for trainers themselves. They want training that helps them navigate e-learning platforms, design engaging content, and reach learners across digital divides.

Additionally, trainers emphasized the need for multilingual learning tools, adaptive assessment methods, and materials that are inclusive of different cultural perspectives and backgrounds.

At its core, this is about recognising the role of trainers as change agents. Their work shapes how learners engage with education and how prepared they are to meet the demands of a changing world.

By listening to their insights, the DEMANDS project aims to deliver resources that empower trainers, enhance the quality of adult education, and ultimately strengthen the pathways to inclusion and employability for low-skilled workers.

This is where a needs assessment becomes indispensable. Rather than assuming what trainers and workers require, a needs assessment helps uncover the real, lived challenges and expectations of those directly affected by the transition. It ensures that training initiatives are rooted in real-world insights, reflecting the actual conditions and goals of the people they aim to support. Without this critical step, training may risk missing the mark, providing tools that look good on paper but fall short in practice.

In today’s multicultural and fast-paced labor markets, intercultural communication is no longer a “nice-to-have” skill, it’s a core requirement. Workers need to not only collaborate across teams and borders but also understand different cultural perspectives, adapt their communication style, and resolve misunderstandings with empathy and professionalism. These soft skills are increasingly recognized as crucial for employability, team cohesion, and productivity.

That’s why the DEMANDS project placed strong emphasis on a comprehensive needs assessment, one that engaged both trainers and low-skilled (ex)workers. This dual approach ensured a holistic understanding of the training landscape, from the perspective of those designing and delivering it, to those meant to benefit from it. The process was not simply about collecting data but about building a bridge between these two groups, ensuring that training solutions would not only be inclusive but truly impactful and relevant.
